Impact of Exhaustion on Organizational Citizenship Behavior and Counterproductive Work Behavior: The Mediating Role of Psychological Capital and the Moderating Effect of Organizational Cynicism

This study examines how employee exhaustion influences organizational citizenship behavior (OCB) and counterproductive work behavior (CWB), with psychological capital acting as a mediating mechanism and organizational cynicism serving as a moderating factor. Using a quantitative research design, the research analyzes how emotional and physical depletion shapes positive and negative workplace behaviors and how individual psychological resources and organizational attitudes condition these relationships. The findings offer practical insights for organizations aiming to enhance employee well-being, reduce counterproductive behaviors, and foster supportive work environments.
